Making MHFA training accessible, consistent and practice-ready across the UK

Ripple & Co has supported a UK-wide, multi-site logistics organisation since February 2022, delivering accredited MHFA training, suicide awareness and refreshers at scale, with an inclusive approach designed for multilingual learners, neurodiversity, and colleagues who haven’t been in a classroom (or sat an exam) for years.

The challenge

The business needed a consistent, high-quality MHFA approach across multiple UK sites, in an environment shaped by a fast-changing workforce and frequent acquisitions.

There were additional, very practical delivery challenges:

  • A highly multilingual workforce, where English is a second (or third) language and peer support needed to reflect the languages spoken on site.

  • Neurodiversity and accessibility needs, requiring facilitation that worked for different learning styles.

  • Low “classroom confidence” for many learners, including limited experience with laptops, online learning, and formal assessment.

  • A shift from one MHFA training route to a more rigorous accredited, regulated course, while supporting participants who had trained under different programmes previously.

Alongside training quality, the organisation wanted confidence that MHFAs could handle difficult conversations safely, maintaining role boundaries, escalating appropriately, and staying human under pressure.

What we delivered

1) Accredited MHFA training (Qualsafe Level 3 Award)

Format:

2 full days in-person or 4 half-days online

Tailored delivery:

Adapted facilitation to support multilingual learners, neurodiversity, and colleagues unfamiliar with classroom learning and exams — without lowering standards.

2) Suicide awareness and prevention training

Duration:

one day, in-person

Status:

CPD-accredited
Designed to build confidence in recognising risk, responding appropriately, and signposting/escalating safely

3) Refresher training (Premium, with Talkworks scenario practice)

Refresher delivery that accounted for a mixed cohort of MHFAs who had trained via different programmes — ensuring a consistent standard and shared language across the network.

This refresher was delivered as a Premium refresher designed to build practical, real-world capability — not just knowledge.

Duration: 6 hours Included:

  • Tailored scenario practice based on logistics workplace realities and typical challenges

  • Facilitated role play using actors to rehearse high-stakes conversations safely

Focus on human approach under pressure, including:

  • maintaining boundaries and role scope

  • signposting and escalation

  • handling critical situations calmly

  • holding silence and staying present

  • Bespoke workbooks and conversation guides to support application back in the workplace

What changed

  • Earlier escalation when risk increased, reducing the likelihood of issues being held too long or handled beyond scope.

  • Role boundaries maintained more consistently, helping MHFAs stay within a safe peer-support remit.

  • Improved handling of critical situations, with greater confidence in what to say, what not to say, and when to involve professional support.

  • Safer escalation behaviours, supported by rehearsed responses and clearer decision-making under pressure.

Why it worked

Designing for real workforce conditions (multilingual learners, neurodiversity, low classroom confidence) while maintaining rigorous standards.

Moving beyond “refresher content” into practice-based rehearsal through Talkworks — so people could build muscle memory for difficult conversations, not just understanding.
